Remote Work Isn’t About Location. It’s About Trust.

The debate about remote work has returned to the headlines.

Spain’s Supreme Court has ruled that where an employee and employer have agreed a percentage of remote work, that arrangement cannot simply be changed unilaterally. Significant changes require the employee’s consent because they form part of the agreed employment conditions. 

Predictably, the reactions have been divided.

Some see it as an important step in protecting workers’ rights and creating greater certainty.

Others argue it reduces organisational agility and makes it harder for businesses to adapt.

As someone who coaches leaders and executive teams around the world, I believe both sides raise valid concerns.

But I also believe they’re debating the symptom rather than the real issue.

The real issue isn’t remote work.

It’s trust.

We’ve Been Asking the Wrong Question

For several years the conversation has revolved around one question:

“Where should people work?”

The office?

Home?

Three days in.

Two days out?

The reality is that there is no universal answer.

Different organisations, industries and teams have different needs.

What matters far more is whether leaders have created an environment where people can perform consistently, collaborate effectively and remain accountable regardless of location.

I’ve worked with organisations that were almost entirely remote and achieved extraordinary results.

I’ve also worked with teams sitting on the same floor who barely communicated.

Location was never the deciding factor.

Leadership was.

Presence Doesn’t Equal Performance

One of the biggest myths in management is that seeing people means they’re being productive.

It doesn’t.

Equally, working from home doesn’t automatically make someone more engaged or effective.

High performance has never been measured by visibility.

It’s measured by outcomes.

Clarity.

Ownership.

Trust.

Those are the real drivers of performance.

The organisations thriving today are not the ones with the strictest office policies.

They’re the ones with the strongest cultures.

What Great Leaders Do Differently

Exceptional leaders don’t obsess over where work happens.

They focus on creating the conditions that allow great work to happen.

They set clear expectations.

They communicate frequently.

They measure contribution rather than attendance.

They build relationships intentionally.

And they trust people until they have a reason not to.

Ironically, when people feel trusted, accountability often increases rather than decreases.

Trust isn’t the opposite of performance.

It’s one of its greatest accelerators.

The Bigger Leadership Question

This legal decision will undoubtedly continue to spark debate.

Some organisations may review their remote-working policies.

Others may maintain complete flexibility.

Neither approach guarantees success.

What will determine success is leadership.

Asking better questions.

Having honest conversations.

Creating clarity around expectations.

Building cultures where people feel both trusted and responsible.

Because in the end, the future of work isn’t really about offices or home offices.

It’s about relationships.

And relationships have always been built on trust.

So perhaps the most important question for every leader isn’t:

“How often should my team come into the office?”

It’s this:

“Have I created a culture where people can be trusted to deliver their very best—wherever they are?”

Because organisations that master trust won’t just adapt to the future of work.

They’ll help define it.
